Understanding Conflict and Its Dynamics
Conflict is an interactional process that occurs between two or more parties. It is characterized as an aggressive process, co-constructed by the people involved.
Actors in a Conflict
The actors involved in a conflict have characteristics such as identity, boundaries, and leadership. They have unique and multiple objectives, which can create a win/lose dynamic.
The PIN Pyramid
The PIN Pyramid is a model for understanding the layers of a conflict:
- Position: The static, stated aspect of a party's stance.
- Interests: The more dynamic, underlying motivations.
- Needs: The non-negotiable requirements or interests.
The Conflict Cycle
A conflict typically follows a four-stage cycle:
- Beliefs and attitudes about the conflict.
- The conflict occurs.
- The response to the conflict.
- The outcome of the response.
Conflict Resolution Approaches
Conflict resolution is used to obtain peaceful solutions, foster social coexistence, and develop skills and forms of leadership, which generates harmony, prosperity, and trust. There are two main approaches to resolving a conflict: non-adversarial systems and adversarial systems.
Non-Adversarial Systems
- Negotiation: A creative exchange of views, ideas, information, and options between parties.
- Conciliation: A voluntary attempt to reach a mutual agreement where a third party intervenes between the contenders in an informal and unstructured manner.
- Mediation: A flexible dispute resolution procedure in which a neutral third party, the mediator, facilitates negotiations between parties to help them reach an agreement.
Adversarial Systems
- Arbitration: A voluntary, extra-judicial procedure where a neutral, independent third party makes a decision.
- Trial: A formal legal process where a dispute is resolved in a court of law.
Leadership in Conflict Resolution
Resonant Leadership
Resonant leadership is divided into four key competencies:
- Self-Awareness: Includes emotional awareness, accurate self-assessment, and self-confidence.
- Self-Management: Involves self-control, transparency, adaptability, achievement, initiative, and optimism.
- Social Awareness: Comprises empathy, organizational awareness, service, and satisfaction.
- Relationship Management: Encompasses inspiration, influence, personal development, conflict management, teamwork, and collaboration.
The Role of Third Parties
Third parties are individuals or groups who intervene to help resolve a conflict. Their involvement can be compulsory or voluntary. They can act as a deterrent, moderator, or persuader and may have the authority to judge or put an end to the conflict.
Five Axioms of Communication
Understanding communication is essential for conflict resolution. The five axioms are:
- One cannot not communicate.
- Every communication has a content and a relationship aspect (metacommunication).
- The nature of a relationship depends on the punctuation of the sequences of communication between the communicants.
- Human beings communicate both digitally and analogically.
- All communication exchanges are either symmetrical or complementary.
